The acronym: VUCA (Volatility, Uncertainty, Complexity, and Ambiguity), coined by the American military to describe extreme conditions is now widely used to describe the business environment we find ourselves operating in. As strategies were ripped up and reformulated in 2020, the pandemic became the ultimate leadership test for many. HR and talent practitioners were left pondering the questions; what should leadership look like within our organizations? How do we educate our leaders to behave and act in the most effective way? How do we ensure we have the right leadership in place at all levels of the organization?\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">The challenges of 21<\/span><span style=\"font-weight: 400;\">st<\/span><span style=\"font-weight: 400;\"> century leadership are unprecedented and rooted in managing complexity and uncertainty, decentralized organizational structures and culture, and globalized ideologies. Leadership development frameworks need to be revisited as the ability to lead, manage, and direct others through increasingly complex and dynamic situations, is a skill that is crucial for business survival and success. Leaders who can sense environmental cues, adapt to rapidly changing contexts, and thrive in uncertainty while adhering to their value systems are more likely to be successful. Inadequate leader responses to emerging crises and difficult situations can result in devastating organizational impacts.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">A leadership development framework describes what leadership should look like within an organization. It can be thought of as a set of principles that define the way in which managers should lead their teams, as well as the competencies and skills they should possess. However, there is no one size fits all approach. Companies have different strategies and cultures and therefore it follows that they will need different leadership competencies. For example, companies looking to scale up may need data driven leaders who have good people skills while a company that is looking to expand geographically may need leaders that can manage cross-cultural diversity. A company\u2019s approach to leadership should be anchored on its vision and purpose. Context is king in this scenario. The requirements of each organization will be unique.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Without a leadership framework, an organization runs the risk of having inconsistent management styles across the board which can breed mistrust, resentment, and confusion. A common language to describe leadership will go a long way towards building a unified vision of the model of leadership the company\u2019s leaders can aspire to. A company\u2019s leadership principles should underpin their approach to performance management, talent acquisition and training their next cohort of leaders. Clear frameworks can guide manager-employee relations and influence effective relationship building and management styles that build trust and enhance performance outcomes. Leadership frameworks enhance company culture, simplify, and clarify leadership expectations, help with succession planning, improve performance outcomes, improve employee retention rates and build problem solving competencies and agility.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">It is never too late to establish a model or tweak your existing model if it is outdated. The business world has changed and demands much more from leaders. Your model should foster consistency of practice amongst your leaders. Begin by focusing on your organizational goals and the culture you want to build. This can establish a base from which you can identify the desired leadership competencies that are required for the successful achievement of your objectives. What qualities, skills and behaviors will help your leaders to steer the organization in the right direction? What future-focused skills and outlooks need to be developed to ensure the company maintains its competitive edge?<\/span><\/p>\n<p><span style=\"font-weight: 400;\">The pace of change, cross-pollination of cultures, emerging technologies, and disruptions to established industries necessitates leadership education that promotes agility, adaptability and broadened competencies. Additionally, leaders often find themselves in novel situations where no rules or precedent exists. Conflicting moral rules can add another layer of complexity. Leaders will need to draw from their knowledge of ethical principles and emotional intelligence to determine the best leadership actions. However, in a real-time, changing environment, constant pressure may diminish a leader\u2019s ability to choose the right course of action. Competencies such as self-awareness, self-management, social-awareness, and relationship management can enable leaders to remain calm in the face of adversity by managing their own internal responses, moods, and states of mind. Self-awareness is the foundation of emotional intelligence. Leaders that can recognize their own values, principles, strengths and limitations are more self-confident and resilient in stressful situations.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">In the past, leadership models were top-down, bureaucratic structures which have now given way to a systems view of leadership. Complex adaptive leadership breaks away from a linear view of the world and focuses leaders on the complex and dynamic nature of the environment. Leaders and organizations need to adapt to the evolving societal and political contexts they operate in. Navigating complex, dynamic landscapes calls for more robust models of leadership. Leadership approaches need to be more adaptive. Managing change is a core competency that cannot be overlooked. Being proactive, having a greater understanding of one\u2019s environment and the ability to be flexible and adaptable to overcome challenges is an asset.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Assessments can identify the strengths and limitations of your leaders, further highlighting skills and behaviors that can be developed and encouraged. By organizing a regular feedback system against the leadership model, the organization can continue to develop the framework to enable more effective leadership. The right approach to leadership will depend on a specific situation or context. Considering the multiple attributes that promote leadership agility and adaptability can position the organization to weather storms and emerge triumphant during periods of volatility.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">The Advanced Management Programme (AMP) is designed to help business leaders develop the professional and personal capabilities required to thrive in a complex, globalized business environment.
